What to look for when hiring QA engineers in 2026

The interview question used to be: "Can you write a Selenium script that logs in and validates the dashboard?" In 2026, that question tells you almost nothing useful about whether a candidate can actually find bugs that matter.

The shift is not that coding stopped being relevant. The shift is that coding became trivially easy, and the hard part of QA moved somewhere else entirely.


The old hiring criteria are broken

For the past decade, QA hiring looked roughly like this:

This made sense when writing automation was the bottleneck. If your team needed someone to build a test framework from zero, you genuinely needed a person who could write Java well, structure a Page Object Model, and debug WebDriver timeouts.

That bottleneck no longer exists.

AI coding assistants now generate working Playwright test suites from a description of what you want tested. Tools like BugBoard generate 15-20 test cases from a screenshot of your UI in under 30 seconds. The people who struggle in QA today are not the ones who can't code. They are the ones who can't tell whether the AI-generated tests actually catch real bugs.


What actually matters now

After reviewing QA candidates across dozens of client engagements and hiring internally at BetterQA, we've seen a clear pattern in who succeeds and who doesn't.

1. Problem definition over problem solving

The best QA engineers in 2026 spend most of their time figuring out what to test, not how to test it. When an AI can generate 50 test cases in seconds, the skill that matters is deciding which 50 test cases to ask for.

What to evaluate in interviews: Give candidates a feature spec (a real one, not a textbook example) and ask them to define what should be tested. Not write the tests, not automate anything. Just define the scope. Good candidates will ask about:

Weak candidates will jump straight to "I would write a test that checks the login flow."

2. Risk reasoning

Every QA team has more things to test than time allows. The candidates worth hiring are the ones who can rank risks by business impact, not just by severity labels.

A P1 bug in a payment flow that affects 2% of users is more important than a P1 UI bug in an admin panel used by three people. That sounds obvious, but most candidates default to "all P1s are equal" thinking.

What to evaluate: Present a scenario with five potential bugs and limited testing time. Ask the candidate to prioritize. Listen for whether they ask about user volume, revenue impact, and workaround availability, or whether they just sort by severity.

3. AI output evaluation

This is the new core competency. Your QA engineers will increasingly work with AI-generated test cases, AI-generated bug reports, and AI-generated code. They need to be the quality gate on that output.

The specific skills involved:

What to evaluate: Give candidates an AI-generated test suite (you can generate one with any LLM) and ask them to review it. Good candidates will find real gaps. Great candidates will explain why the AI missed those gaps.

4. Business domain understanding

The hardest bugs to find are the ones where the code works exactly as written but violates a business rule that the developer never knew about.

Example: a registration flow allows users to create accounts with email addresses from competitor domains. The code works perfectly. The tests pass. But the business loses because competitors are signing up to scrape pricing data.

No amount of automation skill finds that bug. Only someone who understands the business context catches it.

What to evaluate: Ask candidates about bugs they found that weren't in any specification. The answer reveals whether they test against specs or against reality.

5. Playwright familiarity (not mastery)

Playwright has become the standard automation framework for web testing. It runs in all browsers, has built-in auto-waiting, supports network interception, and works natively in CI/CD pipelines.

But here is the key shift: you do not need someone who has memorized the Playwright API. You need someone who knows what Playwright can do and can direct an AI assistant to write the right tests.

The difference is significant. A candidate who says "I would use `page.route()` to intercept the API call and simulate a timeout" demonstrates understanding of the testing approach, even if they need an AI tool to write the exact syntax.

What to evaluate: Ask candidates to describe how they would test a specific scenario (file upload with network interruption, multi-tab authentication, concurrent form submissions). Listen for testing strategy, not syntax recall.

6. Prompt engineering for test generation

This is a genuinely new skill. QA engineers now need to write effective prompts that produce useful test cases from AI tools.

Bad prompt: "Generate tests for the login page." Result: 10 variations of "enter valid credentials and click submit."

Good prompt: "Generate test cases for a login page that uses OAuth with Google and email/password fallback. The system has rate limiting after 5 failed attempts, a 'remember me' cookie that expires after 30 days, and a mandatory 2FA flow for admin accounts. Focus on state transitions, error handling, and security boundaries." Result: Actually useful tests.

The difference between these prompts is domain knowledge and testing instinct, not coding skill.

What to evaluate: Give candidates access to an AI tool and a feature description. Ask them to generate test cases using prompts. Evaluate the prompts, not just the output.


What to de-emphasize

These were once critical hiring criteria. They still have some value, but they should not be primary filters:

Specific language fluency

"Must know Java" or "Python required" made sense when your test framework was written in one language and maintaining it required deep expertise. Now, AI tools translate between languages fluently, and most modern frameworks (Playwright, Cypress) use JavaScript/TypeScript which most developers already know.

Test for: Can the candidate read code and understand what a test does? Don't test for: Can they write a Page Object Model in Java from memory?

Years of automation experience

"5+ years of automation experience" correlates weakly with actual testing ability in 2026. Someone with 2 years of experience who has worked with AI testing tools and understands risk analysis may outperform someone with 10 years of Selenium who has never questioned whether their tests catch real bugs.

Test for: Quality of testing judgment. Don't test for: Length of time doing automation.

Specific tool certifications

ISTQB, AWS certifications, and tool-specific credentials demonstrate study effort but predict job performance poorly. The QA field moves faster than certification bodies can update their syllabi.

Test for: Can they learn and evaluate new tools quickly? Don't test for: Do they have a certificate from 2023?


The emerging frontier: agentic testing and MCP

One area worth watching is agentic testing, where AI agents autonomously explore, test, and report on applications. These agents use protocols like MCP (Model Context Protocol) to interact with testing tools programmatically.

The parallel to development is instructive: vibe coding produces code 10x faster, but it also produces 10x the bugs. Someone needs to be the quality gate. That is the QA engineer's expanding role.


Updated evaluation rubric

Here is a practical scoring framework based on what we use at BetterQA when evaluating QA candidates:

Notice what is NOT in the top criteria: specific programming language fluency, years of experience, or tool certifications. Those are still useful signals, but they are no longer predictive of QA success.
